Reflections from members of a collaborative social work practitioner–academic research team investigating the career progression experiences of black social workers

This article shares the reflections of members of a collaborative practitioner–academic research team in social work. The team investigated the career progression experiences of black social workers working in statutory social work services in South-East London. Our intention in this article is to share our experience of researching a subject that holds emotional and political resonance. We do so by offering individual perspectives from different team members on how their project involvement affected them both personally and professionally. We also discuss some of the general themes identified in our reflections. These include practitioners growing in research confidence, the need to create a safe emotional space for stories of researcher discomfort and uncertainty to be heard, the effects of undertaking research on professional social work identity, and curiosity about whether our research endeavours can change social work career progression policies and practices for black social work colleagues. We caution that a safe emotional container is required when researching personally and professionally sensitive, subjects such as racism and discrimination in social work. We hope that our article inspires social work practitioners to become involved in research activities.

International social work research: transfer of knowledge or promotion of dialogue beyond borders?

Social work has developed unevenly within Europe and globally, with differences in terms of its recognition, training, professionalisation and academisation. This is mirrored in an unbalance in reciprocal influence, particularly vis-a-vis knowledge production, and the origin of tensions between importing/exporting ‘ready-made’ ideas from stronger social work communities and efforts towards indigenisation and locally rooted knowledge production. Structurally embedded in these tensions, we consider the role of international associations and attendant events in promoting internationalisation processes that reflect cultural dominance or, conversely, balance tensions between universalism and localism. To develop a reflection on these issues, we analysed materials used for launching the European Conference for Social Work Research conferences. Two meaningful aspects emerged: efforts at maintaining an all-embracing profile without privileging specific approaches; and the identification of shared open themes to enable mutual understanding of differences. Social work professional identity, the socio-political dimensions of social work and comparing research methodologies constituted starting points for international conversations. Arguably, nurturing such dialogues can have a significant, if indirect, function in the development of an international language and shared conceptualisations, or, at least, an awareness of different conceptualisations vis-a-vis practices of knowledge co-construction.

Developing Social Work Professional Identity Resilience: Seven Protective Factors

ABSTRACT The human service context is a complex space for social workers and service users, bringing both challenges and opportunities. The ability to navigate challenges is essential for social workers to appropriately support clients and maintain longevity in human service work. Practitioners are expected to possess resilience to mitigate these challenges. Social workers are familiar with the concept of resilience in relation to work with clients. However, it is important they develop their own resilience to withstand industry pressure and build professional identity resilience (PIR). In this article, we drew on an Australian grounded theory PhD study that explored the experience of professional identity development (PID) for newly graduated social workers, specifically the challenges they faced in relation to PID and the link between professional identity and resilience. PIR emerged as a key concept in the process of forming a social work professional identity and seven protective factors were identified that support the development of PIR. IMPLICATIONS Developing professional identity resilience can assist students and graduates to counter challenging experiences of being a social worker. Professional identity resilience plays an important role in the development and ongoing maintenance of professional identity and as such is essential knowledge for social work educators, professional associations, social work students and graduates.

Perceptions of professional identity and its formation during education at the Faculty of Social Work, University of Ljubljana Professional identity in social work can be described as a collection of identifiable and enduring professional qualities of social workers that bind them together as a professional group and make them different and unique compared to other professional groups. As the social work profession is devalued and stigmatized around the world, exploring the processes involved in developing a strong and positive professional identity is of great importance. The need to explore social work professional identity has been recognized in some places abroad and has mainly focused on researching professional identity formation during social work education. This paper presents findings on the definition and role of professional identity in social work, focusing on professional identity formation during education at the Faculty of Social Work, University of Ljubljana. Qualitative research on social work students' perceptions of professional identity is presented, as well as suggestions for a more frequent and discrete treatment of the topic during the education of future social workers.

Revisiting social work professional identity in the light of the impact of COVID-19

ABSTRACT The meanings and status of social work—and potentially professional identities—vary internationally according to factors such as roles, training and status, as well as political, economic and social contexts. A new contextual element for social work identity is the profession’s response to the global COVID-19 pandemic. This paper considers recently published international literature discussing social work and social work education during the pandemic; and revisits the author’s previously published findings about social work professional identity. Following a literature search, the resulting articles were treated as texts and analyzed using the theoretical concept of interpretative repertoires. The academic literature indicates that, globally, social workers have played an essential role during the pandemic. The importance of professional identity as a source of collective support, pride and inspiration is consistently highlighted. Professional values and ethics have provided guidance for dealing with unprecedented situations, both in social work practice and social work education. Social workers and educators have mobilized around professional identity to advocate for social justice and fairer policies. Innovative fieldwork placements have expanded students’ understanding of how organizations can work for social change. The literature highlights social work education’s vital role in supporting students to explore and develop professional identity.

Field Instruction: A Relational Model to Promote A Positive Professional Identity for Social Work Students

ABSTRACT The development of a social work professional identity is an element of social work education. It is not clear how students in social work programs develop this identity; its development seems to be dependent on the integration of various learning experiences and exposure to curriculum content in the classroom, and in the fieldwork assignments. Teachers and field instructors play important roles in this process. In this paper, the authors argue that a positive professional social work identity can be fostered through the relationship with instructors in fieldwork supervision. Using Kohut’s theory of Self Psychology, the authors present a model that highlights the application of the concept of self-object needs to the field instructor-student relationship. One of the central premises of his theory is that individuals from childhood and throughout adulthood internalize the experiences provided by self-objects to meet the emotional needs of the self. The authors propose that field instructors provide self-object experiences that can sustain and foster the development of a positive professional identity for social work students in training. The application of this model underscores students’ affective changes associated with students’ professional development in social work programs.

The struggle for social work professional identity in contemporary Zimbabwe: A study on abuse of the social work title

This study explores one of the key factors influencing the struggle for social work professional identity, enunciating the impact of the effectiveness of the Council of Social Workers of Zimbabwe (CSW) in regulation of social work. This article, as such, focuses on abuse of the social work title in Zimbabwe’s government departments. It examines how non-social workers abuse the title, together with related effects and possible interventions. The researchers used a qualitative approach and employed a phenomenological design. Participants were recruited through snowballing and the researchers reached data saturation after 17 semi-structured telephone interviews. The collected data were analysed through thematic analysis. Findings of the study reflect that government departments employ non-social workers as medical social workers and probation officers, and this generally affects proper service delivery and the social work profession in particular. The study further established that the CSW has to ensure the recruitment of qualified social workers and rigorous monitoring of – and improved collaboration with – government departments. The researchers then suggested that if the CSW is to make future changes in protecting the social work profession in Zimbabwe, it should, inter alia, review its current legislative framework and draw lessons of best practices from other countries.

Factors Influencing Social Work Identity in Mental Health Placements

AbstractThis article shares findings from a study that explored factors contributing to the development of a social work professional identity, with a particular focus on social work students undertaking field education placements in mental health settings. Social work identity is not well recognised or articulated by experienced practitioners, nor does it appear to be adequately emphasised in social work education and training programmes. There is limited research on social work identity in mental health settings and even less pertaining to students’ efforts to construct a professional identity in such paradigmatically unfamiliar environments. This qualitative study explored how students understand, experience and articulate their developing professional identity in mental health settings. Participants were interviewed towards the completion of seventy-day (500-hour) field placements. Findings highlight that students struggled to relate to the concept of a ‘social work identity’ and were unable to articulate what it might be or involve. Students were more at ease describing specific roles they performed during their placement. However, analysis of their reflections on what they observed, what they did during placement, and reflective or integrative opportunities, provided rich descriptions of a range of the factors contributing to and influencing their developing social work identity.

Construction of the Index of Social Work Professional Identity

Purpose: The present study applied the Dynamic Systems Model of Role Identity to construct an index of social work professional identity. Methods: The data were obtained from a longitudinal study of social work in China in 2019. Exploratory structural equation modeling and multigroup confirmatory factor analysis were used to confirm the factor structure. Independent samples t test was adopted to test the difference among different groups. Results: The four-factor (i.e., social, role, target, and action perceptions) index of social work professional identity showed acceptable reliability and good validity. Measurement invariance was observed across different groups (i.e., gender, education background, professional certification, job position, and work seniority). Differences were observed on professional identity among different genders, educational backgrounds, and professional certification groups. Conclusions: The index of social work professional identity can contribute to policymaking, educational curriculum design, and evidence-based interventions aimed at promoting professional identity.

Who Am I and What Do I Do?

The purpose of this study is to examine social work professional identity development through interprofessional education and practice. The Integrated Mental and Behavioral Health Training Program (IMBTP) was developed to prepare students for collaborative practice in integrated behavioral health settings. Interprofessional education and training was a core component of the IMBTP. At the conclusion of five cohorts (graduating 2014-2018), 61 MSW students had completed the training program. Content analysis of qualitative evaluation data revealed professional identity development as a recurring theme across multiple domains. Results demonstrate that providing opportunities for social work students to participate in interprofessional education and training allows for a greater understanding of other professional roles and perspectives, while at the same time helping to solidify the role and identity of a social worker. Social work education programs should consider including interprofessional education experiences for all students.

Professional identity, perceived job performance and sense of personal accomplishment among social workers in Israel: The overriding significance of the working alliance.

This study examined the associations between social workers' professional identity and the quality of their work, as reflected by their perceived job performance and sense of personal accomplishment. Based on literature attesting to the contribution of the working alliance between social workers and their service-users to the attainment of interventions' goals, a model in which the working alliance mediated the associations between social workers' professional identity and the quality of their work was also tested. The study's sample consisted of 570 social workers in Israel, from a wide range of professional and organisational backgrounds. The study was cross-sectional, and data were gathered using an online questionnaire. Its results demonstrate direct effects of social workers' professional identity on the quality of their work. At the same time, social workers' working alliance with service-users acted as a mediator in the association between certain aspects of workers' professional identity and the quality of their work. These findings reassert and broaden understandings regarding the crucial role of relationships with service-users in the discussion of social work professional identity and its outcomes. The specific associations found also offer sustenance to the idea that autonomous social workers, who are committed to their profession, manage to generate stronger working alliances with their service-users; which in turn makes them better at what they do.

Implementation of an Integrated Behavioral Health Specialization Serving Children and Youth: Processes and Outcomes

ABSTRACT Recent workforce trends in healthcare point to a growing need to prepare social workers capable of providing integrated behavioral health care in multidisciplinary settings serving at-risk youth. This article reports on a project that involved the development and implementation of a graduate-level social work specialization focused on integrated behavioral health practice with children and adolescents. This specialization offered targeted curriculum, interprofessional education experiences and specialized mentoring and field opportunities to second-year, advanced, clinical master’s students interested in working with at-risk children and adolescents. Outcomes and implementation processes were evaluated using a mixed methods approach. Findings included improvement of mental health literacy, a strengthening of professional social work identity and an enhanced commitment to serving youth populations. Engaging in a community of practice was identified as important for enhancing self-efficacy and professional identity. The creation of intentional communities of practice that help social workers develop skills through the engagement of targeted social practices embedded within interprofessional networks represents an important area of future study. Longitudinal research exploring the long-term impact of practice specializations on the behavioral health workforce are indicated.

Promoting Readiness to Practice: Which Learning Activities Promote Competence and Professional Identity for Student Social Workers During Practice Learning?

ABSTRACTPractice learning is integral to the curriculum for qualifying social work students. Accreditation standards require regular student supervision and exposure to specific learning activities. Most agencies offer high-quality placements, but organizational cutbacks may affect supervision and restrict the development of competence and professional identity. Undergraduate social work students in Northern Ireland universities (n=396) were surveyed about the usefulness of the learning activities they received on placement for developing practice competence and professional social work identity. Results suggest that students most valued regular supervision, constructive feedback, observing social workers, and thinking critically about the social work role. Differences were reported across placements with students feeling disadvantaged in agencies where there was no clear social work role.

‘Proud of what I do but often … I would be happier to say I drive trucks’: Ambiguity in social workers’ self-perception

A public perception of social work research programme commenced 10 years after the introduction of limited professional registration of social workers in New Zealand. A first study explored public perceptions of social workers via a telephone survey. In a second study, social workers were asked, amongst other questions, how they thought the public would respond to the same questions about their profession that were asked in the first survey. An online survey accessed the views of 403 social workers and generated rich quantitative and qualitative responses, including to two very specific open questions (the focus of this article), first about social workers’ expression of pride and second, felt stigma as potentially encountered in their professional and personal domains. These two concepts, pride and stigma, constitute organising constructs in this article, along with aspects of professional identity expressed in participants’ imagining of the public view: ambivalence, hard work, difficult journeys, professional virtues, and being misunderstood. The complexity of a social work professional identity is further examined.

Intersecting Sexual, Gender, and Professional Identities Among Social Work Students: The Importance of Identity Integration

ABSTRACTDiscrimination toward lesbian, gay, bisexual, transgender, and queer (LGBTQ) social work students can negatively affect academic performance and personal and professional identity development. Intersectionality is a conceptual approach that states that social identities interact to form different meanings and experiences from those that could be explained by a single identity. This study explored how the educational experiences of LGBTQ social work students in the United States and Canada influenced their professional and personal identities. Using an intersectional analysis, three major themes emerged: the need for social work programs to better promote LGBTQ identity and emerging social work professional identity integration, a lack of LGBTQ content in the curriculum, and unsupportive LGBTQ school climates. Implications for social work education are considered.

A “Jewish Study Hall” Influenced Approach to Social Work Professional Identity Development: A Qualitative Study

ABSTRACTThe article presents the findings of a qualitative research study focused on the ancient “Jewish study hall” (Beit Midrash in Hebrew) approach. The research was conducted in the context of the Beit Midrash for Social Work and Judaism established at one school of social work in Israel. Twenty participants were included in the study. Content analysis of transcribed Beit Midrash sessions revealed four central themes: reflection on participant identities; expansion, stabilisation, and acceptance of one’s personal identity; clarification of professional identity; and convergence between Jewish and professional identity. Study results raise questions as to both the place and the space for exploration of religious and spiritual identity in social work education. Findings suggest that alternative learning spaces such as the Beit Midrash can enable social work students and practitioners to reflect honestly and profoundly on their religious and spiritual identity, helping them to integrate their different identities towards becoming “whole persons” better prepared to meet the challenges of the social work profession.

New voices in social work: an explorative study of female Turkish and Moroccan-Dutch professionals in social work in the Netherlands

In social work, the participation of Turkish and Moroccan-Dutch professionals, second and third generation migrant women from a Muslim background, is increasing. In this participative qualitative inquiry, new professionals were actively involved as co-researchers, doing research with peers from the same background. The question addressed is how these professionals deal with identity tensions and if they find positive sources of identification in social work. The new professionals claim a positive identity, connected to what they consider their strength and in particular their faith and ‘otherness’. At the same time, this increases their vulnerability, in a context in which Islam by some is considered a threat to society. The importance of a supportive professional social work identity is advocated.

Claiming a Space for International Social Work: Voices From the Field

Despite the rise in interest in international social work, surprisingly little empirical evidence exists outlining the knowledge, values, and skills required of social workers to succeed in the global arena. This qualitative study conducted from the spring through winter months of 2013 involved 10 semi-structured interviews with experienced international social workers triangulated with a content analysis of 52 international job postings. Findings suggest that social work professional perspectives including eco-systemic thinking, social justice principles, strength-based analyses, and foundational skills, such as developing empowering person-centered relationships, exhibiting cultural humility, implementing participatory approaches to research and practice, and demonstrating reflexivity, are not always valued by international colleagues nor sought in job advertisements. Furthermore, upon graduation, MSW social workers may lack key areas of expertise expected of international workers such as program monitoring and evaluation, grant writing, policy development, and communicating with media and high-level officials. Ultimately, the invisibility of foundational social work skills and lack of other technical expertise may not only challenge social workers' competitiveness on the global market but also threaten their maintenance of a professional social work identity over time. The authors provide guidance for schools of social work and accrediting bodies to improve social workers' readiness for international work and strengthen their presence in the international arena.

Can a Munro-Inspired Approach Transform the Lives of Looked after Children in England?

This discussion paper will examine the lessons from the Munro Review relevant for looked after children. Although the Munro Review focuses on child protection, we will argue that some of its key principles have relevance for understanding looked after childhoods. The Munro Review provides an analysis of the current state of the child protection system, challenging bureaucratised practice and arguing for a reclaiming of professional social work identity, knowledge and understanding. There are three key principles of the Munro Review that this paper will focus upon. The first two are the recognition that risk cannot be eradicated and the bureaucratisation of practice is an inadequate response to the demand for public accountability. The third principle is that ethical integrity lies at the heart of services for children in public care. The key message of this paper is that a Munro approach can transform looked after childhoods. However, the current ‘child protection’ model of social work in England may prevent this shift in social work practice.

Integrating professional social work identity and social justice advocacy: An analysis of the Australian campaign to restore Medicare rebates for accredited mental health social workers

Summary This study utilises a recent social action campaign undertaken by the Australian Association of Social Workers to examine the skills, motives and factors of success for social workers and professional bodies in undertaking social action activities. Findings The evidence suggests effective social action is likely to rely on several, interdependent factors. Social workers appear more likely to actively intervene in policy issues when their immediate client base, professional identity or personal livelihood is threatened. Peak professional bodies are more likely to succeed in lobbying when they are able to mobilise broad-ranging support, present a united media presence and form alliances with key stakeholders and influencers outside their organisation. Application Results from this study may be useful for professional associations, social work educators and students who are interested in understanding social action in the context of social work practice and ensuring they have the skills and knowledge to fulfil their professional mandate as agents of social change.
